Diversity Management and Workplace Inclusion in Multinational Organizations

The internationalisation of business has transformed workforce diversity from a peripheral human resource concern into a central organisational and strategic issue. Multinational organizations employ people across national, cultural, linguistic, religious, gender, generational, professional and socio-economic boundaries. Although such diversity expands the knowledge, experience and perspectives available to an organization, its benefits do not arise automatically. Differences may improve creativity, innovation, legitimacy and access to international markets, but they can also generate subgroup formation, communication barriers, interpersonal conflict, discrimination and unequal career outcomes when they are poorly managed. This article critically examines the relationship between diversity management and workplace inclusion in multinational organizations. It differentiates workforce representation from meaningful inclusion and argues that organizations must move beyond numerical diversity and compliance-based initiatives towards systems that support belonging, uniqueness, equitable participation and employee voice. Drawing upon social identity theory, the information and decision-making perspective, the resource-based view, institutional theory and the integration-and-learning perspective, the article analyses the strategic value of diversity, global–local policy tensions, inclusive human resource practices, leadership, psychological safety, multicultural communication, innovation, employee outcomes, organisational resistance and measurement. Particular attention is given to the difficulties multinational organizations encounter when transferring diversity programmes across national subsidiaries
